Unlocking Talent Through Job Crafting: Driving Retention and Growth


Internal mobility is a crucial factor in retaining talent. According to Employ’s Q1 2023 Quarterly Insights Report, 52% of job seekers cite career advancement as their primary motivation. In fact, a lack of role changes can lead to 61% of employees seeking new opportunities, while 67% may consider leaving their organizations altogether (Lever, 2022).

Job crafting involves employees proactively redesigning their own roles, allowing them to leverage their strengths and improve their performance and satisfaction. This employee-initiated approach also addresses business challenges and needs within the organization.

At InVision, we actively encourage all employees to innovate how they work and seek opportunities to help them grow toward their career goals. We have witnessed firsthand the transformative power of job crafting. In fact, our retention rate of 95% and voluntary turnover rate of 4.6% is better than the national average voluntary turnover rate of 17.8% (Mercer, 2022), which we partially attribute to our focus on employee growth.

Through interviews with three employees, we discovered how they identified and addressed critical business needs, leading them to craft evolved roles that benefited both themselves and InVision.

Paving new opportunities.

Holding a master's degree in creative writing, Kat Tischler started at InVision in an entry-level position, progressing through roles from receptionist and facilities coordinator to production assistant. Throughout her journey, she remained focused on her goal of ultimately working in a creative field, despite the company's absence of a career path for creatives at that time, unlike other departments such as production. Determined to address this gap, Kat sought the guidance of several senior-level mentors and proposed the development of a career path for the creative team, tailored to foster employees like herself in their professional growth. Together, they outlined a vision and defined the necessary steps to achieve it. Today, now a Senior Creative Director, Kat's efforts have helped pave the way to grow the department into a thriving team of 14 talented creatives. Her initiatives have attracted exceptional external talent to InVision and nurtured internal talent, fostering a culture of growth and development from within.

Fulfilling a need.

While working on the client side, Bianca DiSalvo, Senior Finance Project Manager, discovered her passion for budgeting and the financial aspects of her role, particularly data management and reporting. InVision recognized the larger business need for enhanced financial oversight within client teams. Bianca’s experience led to the expansion of a dedicated position to provide valuable data support, including pricing, forecasting, revenue recognition, client reporting, job variances, and cost savings. With the support of her manager and the SVP of Finance, they collaboratively crafted a customized job description to establish this revised role and career path for Bianca. Today, she excels in supporting some major accounts with robust financial oversight, combining her expertise and passion in a role that truly fulfills her goals and InVision's business objectives.

Building opportunity.

After losing a potential client due to the impracticality of providing a proof of concept for a non-existent technical solution through outsourcing, Digital Experience Director Ray McCarthy Bergeron took action. Realizing the need to showcase our innovative prowess, he initiated an internal campaign and collaborated across departments to refine his vision. Ray's perseverance paid off, and he became the Director of Technology Innovation. In this evolved role, he merges art and technology to drive digital transformations and engagement campaigns, bringing concepts to life through tangible examples that have won industry awards in AR, VR, and immersive technology. This success led to the launch of the Immersive eXperience Center (IXC) at InVision, dedicated to researching and developing innovative pipelines and solutions for our teams and clients.

Job crafting is a powerful tool for unlocking talent, retaining high-performing employees, and driving organizational growth.
